A unique opporunity - so much uncertainty

I am looking for some advice on my situation and how to deal with what I have in front of me at the moment. To keep it short, I work for a trading firm in London - that mainly focuses on physical commodity trading (mostly metals and energy [O&G focus]), but we also run a macro hedge fund under the umbrella. On top of that, the firm is small/medium but very powerful in the sense that the headcount is low, but people at my firm are extremely good at what they do, + the firm has grown incredibly fast over the last 4 years. I was snubbed out of a PE internship during my junior year at uni due to visa issues, but I got an internship with these guys. I guess they liked me and hired me as their first-ever junior analyst. I have wanted to go into PE for a while now, and I think this could provide an interesting path towards something related to natural resources M&A or something similar. I have been on the job for 8 months now; here are my pros and cons: 

Pros:
- I work directly for management (focus on CEO and CFO) - great exposure to strategic outlook and being able to learn so much from tenured professionals

  • Get my hands dirty with cool M&A stuff - We are working with some large sponsors for really cool deals a company our size would not have access to

  • We are going through an IPO process at the moment, have worked on a private debt raise for the physical trading business, and incorporated JVs with other companies and people. Get to work on certain physical trade deals.

  • Get to work with my CIO and traders on the "hedge fund" side of the business (not as much as I would like, though)

  • It seems like I have an opportunity to really build my own business/brand within the company and move up

  • Base pay is slightly below IB standards, but the bonus is uncapped.


Cons:

  • ZERO training and very little guidance at times. They tossed me on the desk and told me to start - I asked my bosses for courses (financial modelling + coding soon). This can also be because these guys are so busy running the business they don't have much time for me

  • Front office people are so good at their jobs that they don't need too much help from me

  • The head of Ops I am staffed with is a great guy but has very few technical abilities as he is just filling the role now since he does Ops and Physical trading. I have to handle the technical side of the job with little to no guidance. He is also keen on me taking over the role of Ops since he doesn't like it either - but no way.

  • The back office people are nice, but they are massive paper pushers and have no desire to learn and grow. Hence, I am being staffed on the Ops team and sometimes accounting to help with long and tedious stuff when I could be focusing my energy on other things. 


I can name other things, but these seem like the important ones at the moment. Sorry if it feels like I am complaining or venting—I am looking for external advice on where this could lead as it feels like such a unique opportunity and also a very big risk for my career.
